TLM is a Canadian software development company that builds custom software and applications for entrepreneurs. Founded in 2003, the company has over 100 people across offices in Quebec and France, working in a fully flexible hybrid model.

After adopting a fully flexible hybrid work model, the company began to see a challenge that many distributed teams recognize: when office attendance becomes unpredictable, the office can start to lose its role as a place for collaboration.

Some employees felt isolated and fatigued by remote work. At the same time, lower attendance made the office feel less dynamic, which gave people even less reason to come in. TLM wanted to create a workplace experience that would encourage people to return more organically and make in-person time feel more worthwhile.

The challenge

TLM operates across 3 offices in Quebec and France, with a team of 100 spanning software development, UI/UX design, and operations. After moving to hybrid work post-pandemic, the company had no dedicated system for desk booking or colleague coordination.

To make the model work better day to day, the team needed to:

  • increase office attendance without mandating it
  • help employees plan office days around the people they worked with
  • make the office worth coming in to across both Quebec offices
  • track how offices were being used

Through elia's statistics dashboard, administrators can track desk and meeting room booking rates, filtered by date and workspace. When attendance at a location is low, the team can step in with something specific (a team event, an incentive) to bring people back in.

For TLM's employees, the value of an office day depended entirely on who else was there. Without visibility into colleagues' plans, there was no easy way to know whether coming in was worth it.

Why it matters

Full flexibility is harder to coordinate than fixed hybrid days. When nobody has a fixed in-office day, attendance is entirely self-directed. Each person decides independently, and those decisions rarely land on the same day without some way to align them. TLM had 3 offices and 100 people making their own choices. Giving employees visibility into each other's plans was enough to change the pattern.
